Authority Alignment™ . Organizational Diagnostic
Output holds. Authority erodes. By the time the loss reaches your numbers, it has already reached your bench. Authority Alignment measures the distance between what your high performers are capable of and what your environment actually permits.
The charter
Why are high performers disengaging, shrinking, burning out, staying silent, or plateauing despite strong performance?
What is preventing high performers from fully showing up, advancing, advocating, and leading?
Engagement surveys ask people how they feel. Authority Alignment measures what they do with their authority: whether they use it, withhold it, or spend it managing themselves.
The misread
Erosion is not a mood. It is a rational response to an environment, made by capable people who have accurately assessed what it costs to speak, to advocate, and to be seen. They are not underperforming. They are self-rationing.
Staying silent
Alignment. No objections raised.
A leader who has priced the cost of speaking and concluded it exceeds the return. The dissent still exists. It is now unavailable to you.
Shrinking
Humility. Not ready yet.
Rehearsed self-reduction following a correction that was never named out loud. The room learned from it too.
Burning out
Workload. Poor boundaries.
Labor absorbed off the org chart. Someone is holding the team's conflict, morale, and translation work, and none of it appears in a performance review.
Plateauing
A ceiling on capability.
An advancement path that quietly requires a style of self-presentation the person has decided not to perform. Capability was never the constraint.
Disengaging
Attitude. Culture fit.
Withdrawal of discretionary authority. The job still gets done. The initiative, the early warning, and the succession candidate are gone.
What we measure
Confidence is infrastructure. It carries load, it degrades under specific stresses, and it fails in a predictable order. The Index scores five vectors of erosion across your population and segments the result by level, function, and tenure, so the finding is actionable rather than atmospheric.
Sample readout. Your organization's values are produced by the diagnostic.
The approach
A survey hands you a number and leaves. Authority Alignment opens with a reading and stays attached to everything built from it, through to the point where your organization holds the standard without us. Five stages, one continuous arc.
The Confidence Erosion Index scored across the population you name, segmented by level, function, and tenure, with the specific mechanisms producing each score.
The finding converts into a specification: which cohorts, which conditions, in what order, owned by whom, and what a corrected reading is required to look like.
Targeted work with the cohorts the reading identified. Calibrate, Cultivate, or Construct, selected by where the erosion sits rather than by seniority.
Promotion criteria, feedback mechanics, meeting design, manager behavior. The conditions get engineered, or the erosion returns with the next cohort.
The Index runs again against the same segments. Movement is measured, drift is caught early, and the standard becomes something your organization owns and repeats.
Diagnose the erosion. Design and develop the build. Deploy the conditions. Evolve the standard.
What you receive
The specific practices, moments, and manager behaviors producing each score, located by level, function, and tenure rather than described in the aggregate.
Five vectors, banded, with the specific practices and moments producing each score.
The high performers whose readings indicate withdrawal already underway, named by segment rather than by individual.
The input to the Design stage: a prioritized sequence of what to change, in what order, who owns it, and the reading each change is expected to move.
A working session with your leadership team. Findings presented plainly, including the ones that implicate current practice.
Run this when
You define the population. Most engagements run across a full function or a defined leadership tier so that segmentation is meaningful. Individual responses are confidential and reported only in aggregate by segment.
Engagement instruments measure sentiment toward the organization. Authority Alignment measures behavior: what people do with authority they already hold. The two can point in opposite directions, and when they do, the behavioral reading is the one that predicts your next resignation. It is also the only one wired to a build.
It usually does, in part. The reading is delivered with the mechanisms attached rather than the blame, because the mechanisms are what you can engineer. Organizations that cannot hear a finding of that kind should not commission one.
You can, and the build specification is yours to execute internally. We would rather you did not. A reading with nothing designed, developed, or deployed behind it becomes a document people quote in meetings, and the conditions that produced the erosion keep producing it. The five stages exist because step one on its own does not hold.
